Psychological Safety and Creative Participation in Multidisciplinary Teams

Abstract Multidisciplinary teams are increasingly relied upon to address complex organizational, scientific, technological, educational, and social problems that cannot be adequately understood through a single disciplinary perspective. The creative potential of these teams emerges from differences in professional knowledge, methodological traditions, cognitive perspectives, and problem-solving approaches. Diversity alone, however, does not guarantee creative participation. Team members may withhold unconventional ideas, avoid questioning senior colleagues, remain silent about uncertainty, or limit disagreement when the interpersonal consequences of speaking openly appear risky. Psychological safety therefore represents an important social condition for converting disciplinary diversity into constructive creative participation. This study develops an integrative framework examining the relationship between psychological safety and creative participation in multidisciplinary teams, with particular attention to employee voice, knowledge integration, inclusive interaction, constructive disagreement, and idea contribution. Because no original participant dataset was available, a transparent simulation-based analytical design was adopted. A synthetic analytical population of 540 profiles was distributed equally across low, moderate, and high psychological-safety conditions.
Psychological safety, voice participation, knowledge integration, inclusive interaction, and creative participation were represented on standardized 0–100 scales. The simulation produced a progressive increase in the Creative Participation Index from 47.8 under low psychological safety to 66.8 under moderate psychological safety and 82.0 under high psychological safety. These values are theoretical model outputs rather than empirical population estimates. The findings support a conceptual model in which psychological safety reduces the interpersonal cost of proposing incomplete ideas, acknowledging mistakes, challenging assumptions, and integrating knowledge across professional boundaries. The study concludes that multidisciplinary creativity is most likely to emerge when teams combine disciplinary diversity with inclusive leadership, equitable participation, constructive challenge, respectful communication, and explicit norms that make intellectual risk-taking socially legitimate.
